A 40 % spread means the bottom of a band sits 20 % under its midpoint and the top 20 % over. Between 30 and 50 % is the usual range. The wider the band, the longer somebody can progress without changing job.

How this is calculated

Midpoints step up by a constant percentage. A $5,000 step is a big raise at the bottom of a structure and a rounding error at the top, so equal dollar steps compress the senior bands into each other. A constant percentage makes every step feel like the same size of move to the person taking it.
